I like aspects of Scala, Rails, and Drupal, and would be interested in Scrupal
Scala because it's strongly typed, concise, fast, both functional & OO, and massively scalable (not to mention being the [TBD] successor to Java)
Rails because it brings together a number of sensible conventions under one roof that make web development creative and enjoyable. In a bare nutshell, MVC + Routing + ORM + Validation + REST (much more obviously, including Ruby, but in terms of the essential components)
Drupal for providing a flexible drag & drop interface that unifies content management and content display.
Now, having just read Odersky et al Programming in Scala, and discovering the ScalaQuery ORM (a JVM LINQ) and its totally SIQ future with TypeSafe, the language and ORM components of Scrupal are taken care of (why not .NET/C#/LINQ? Valid point. I prefer Linux and Mono is always a step behind and/or restricted by what they can replicate in terms of M$ latest & greatest)
As for Scala Rails (Scails), Scalatra provides routing, REST and the V(iew) with Scalate, but is missing the MC as well as the ORM. Love the lightweight simplicity but Scalatra is Sinatra, not Rails. Play 2.0 Scala version is apparently Rails inspired, but running through the documentation does not bring a sigh of relief by any means, particularly the non-ORM, ANORM. For the time being maybe Play 2.0 is the only viable Scala Rails option, will have to dig a little deeper, wish it was more DRY and concise like Scala itself.
So, assuming Scala Rails already exists, the missing link is Scala Drupal, arguably the hardest part given that it does not exist ;-) Perhaps it's a pipe dream combining Drupal's data driven Content Management Framework (CMF) with a compiled language like Scala. Are the two mutually exclusive or is it possible to create a performant data driven Scrupal? If so, how do you envision the full stack?

play is actually very neat and by the way it does not tie you to Anorm, I have used hibernate/JPA and Sienna both of which work pretty fine. it would be interesting to note what you found missing in the framework :-)
implementing something like Drupal is very possible in whatever stack you would choose! I would say go with the TypeSafe stack.

Have you looked at http://liftweb.net/ ? It covers REST, ORM, Validation, you can use MVC, but the more common method is view first. It also bring great comet/ajax support, security you don't have to worry about and a few other things

mono or RoR for new application run on linux?

I have little experience with ruby itself. I am going to hire somebody to write a web based application and I wanted it to be written in RoR but I was recommend mono. I guess because they like mono and because they think the RoR is slow.
The whole application would be some kind of social media meta management tool. There will be front end web based part and then back end doing the 'real stuff'.
I have no experience with mono at all and I am not experienced enough to comfortably say that RoR is the best choice.
I understood that if RoR is configured properly it could be pretty fast. I read that RoR has some troubles with scalability. I will start the application small and if it's successful I need to scale it up.
What would you recommend?

If you are not going to write it yourself, you may want to go with what the person who will write it is most comfortable with.
Full disclosure: I have developed several sites now using Mono and I love it. I have used Ruby-on-Rails but not for anything nearly as big as what I have done in Mono. Keep that in mind.
Quick answer: In the greater scheme of things, Ruby-on-Rails and ASP.NET MVC have more in common than not. My choice would be ASP.NET MVC on Mono but I doubt you would regret choosing either.
Architecture: If you want one way of doing it out of the box, choose Ruby-on-Rails. If you want to be able to choose what you feel are the best-of-the-best technologies from a range of choices, choose .NET (Mono).
Ruby-on-Rails is more of a turn-key solution in that it provides a standard way of doing pretty much everything you need out of the box. .NET (Mono) offers a lot more power (my opinion let's say) but there are a lot of different pieces to choose from and you have to choose a technology stack yourself. As an example, RoR has a standard way of accessing databases while .NET Mono let/force you to choose from a dozen different ways to do that.
Mono and .NET generally have a little better separation of concerns so the purist in you might like that. If not, you actually find the roll-up-your sleeves and get it done attitude of Ruby more to your liking.
Performance and Scalability: This should clearly go to .NET and Mono. In fact, I believe the fastest way to run Ruby-on-Rails is to use IronRuby to run it on .NET. StackOverflow is written in ASP.NET MVC and, given the amount of traffic, it obviously performs great. Proof is in the pudding. That said, the performance bottleneck will probably not be your choice of framework.
Testing: Old style ASP.NET (now called WebForms) is considered pretty hard to test. The newer ASP.NET MVC was designed to be easy to test and is similar to RoR. One major factor is that in Mono you will probably be using a statically typed language (like C#) while Ruby is of course a dynamically typed language. You have to write more tests in a dynamic language (because the compiler/interpreter will not catch type problems) but it can also be easier to write tests if you are not fighting the compiler. I think it is a matter of taste and style (I like static) but this is a major factor in answering this question.
Of course, since .NET/Mono is a multi-language platform, you could always write your ASP.NET MVC tests in a dynamic language. You could even do it in Ruby (IronRuby). Perhaps that would be the best of both worlds (static checking on your real code and flexible dynamism in your tests). I have considered doing this myself using IronPython for tests.
Maintenance and development: This is a tough one. It depends what you are writing, what third-party libraries you might need, and what tools you are going to use. I would say that RoR is probably the more advanced MVC framework. My own thoughts are that Ruby-on-Rails is probably a shade easier to write but a little bit harder to maintain.
Community: I like the Ruby community more than the .NET one but I think I like the Mono one the best. That makes it a little confusing. The core Mono guys (like Michael Hutchinson that answered here) are simply awesome. I really like MonoDevelop as a tool (IDE) as well. It just keeps getting better and better. Michael, thank you for Git support if you had anything to do with that. :-)
Tools: If you are writing for Mono you can use the whole universe of .NET tools (VisualStudio, ReSharper, Reflector, etc) so that is pretty hard to beat. That is assuming you develop on Windows of course. On Linux or Mac the tool of choice for Mono would be MonoDevelop. It supports version control, a software debugger, and NUnit tests right in the IDE and is completely cross-platform.
It seems like a lot of Ruby folks just use a simple text editor. This may just be because an IDE just does not have as much to offer a dynamic language as it does a static one. Here is a SO question on what people like for Ruby:

EDIT: Just to make things confusing...there is another MVC framework for .NET/Mono that is even more like Ruby-on-Rails; MonoRail even has an implementation of ActiveRecord. MonoRail has actually been around longer than ASP.NET MVC but I would stick with ASP.NET MVC these days as that is where the future lies. ASP.NET MVC is open source by the way and ships with Mono out of the box (the actual Microsoft code).
I can speak more to Rails than Mono. RoR is pretty scalable these days with all of the cloud hosting services available. Web applications query data and render web pages using that data, which really isn't that big of a deal. Most performance issues are caused by database and schema design issues, not the web framework. Typically, database response times dwarf other portions of server processing. RoR is also very easy to test. Testing is a more natural part of development than in other languages that I use. When I started RoR programming I was used to the much more structured world of Java, and the more dynamic Rails won me over for web development.
Firstly, I work on MonoDevelop, a crossplatform IDE for Mono (including ASP.NET & ASP.NET MVC), so feel free to consider my answer biased, but hopefully it will be helpful anyway.
Performance: a decent JIT compiler (Mono) should be much faster than an interpreter (Ruby). But it depends on the programmer's skill too - well-written Ruby could be faster than really badly written C#. The libraries and database and caching mechanisms you use will be a big factor too, but these aren't fundamental to the languages/frameworks.
Scalability: AFAIK there is no magic bullet for web app scalability, and although I don't have practical experience in this field, here's some info I've picked up. It really depends on your database usage, how your session state is stored, and how caching is implemented. This isn't really fundamental to either framework - once you start scaling to multiple machines, you'll probably have many machines/processes for database servers, cache servers, message queues, frontends, servers for static content, etc. Likely only the frontends will be ASP.NET or ROR, and if they're stateless, you can simply clone them and handle the scalability problems on the backend.
Testing: I can't speak for Ruby, but ASP.NET MVC (but not vanilla ASP.NET) was designed to be easily testable using .NET testing tools such as NUnit (Mono's own unit tests use NUnit).
Maintenance and development: Again, I can't really speak for Ruby, but it's pretty much a given that it will be easiest to develop (at least initially) in the language & framework that the developer already has experience with. Also, .NET has some amazing development tools on Windows - Visual Studio, ReSharper, etc. - and there's a huge pool of experienced C# and ASP.NET developers you can hire, though few of them will know Linux/Mono.
Also, StackOverflow uses ASP.NET MVC :)

There are of course a dizzying array of choices but another nice alternative is Django.
It is basically Ruby-on-Rails for Python so most of the comparisons of RoR vs. ASP.NET MVC would apply. Depending on what kind of site you are building, the really interesting feature of Django is the automatic admin interface.
If you need to be up and running quickly, I would go for RoR. Scaling rails is becoming easier with time and you have a big range of ruby runtime environments to choose from MRI 1.8, 1.9, REE 1.8, JRuby (run on java VM), Rubinius.
ASP.NET MVC is nice, but I still think it has some way to go before it offers the same speed of development as RoR.

Is the Rails ecosystem a suitable replacement for drupal

I want to make a community based site, which is Drupal's strength. However I also want to try other frameworks, especially Rails.
One of the best things about drupal is its huge modules library. If I were to switch to Rails, would I be able to find similar functionality freely available as plugins, or would I have to rebuild?

I'm afraid you'll probably hear this answer a lot, but it's not a suitable comparison.
Drupal is a ultimately a CMS, Rails is a framework. Apples to oranges, or perhaps even Apple Juice to oranges. Out of the box, you fire up Drupal and it does 'things': it has a database structure, the concept of nodes, interfaces blah, blah. If you fire up Rails you have an empty project.
As far as I know there isn't a "Drupal-on-Rails" project that would be a suitable equivalent. However, I can attest to the fact that there is an awful lot of Ruby/Rails community and O/S work out there and you might find something suitable. I'd also say that the level of modularity in Ruby and Rails tends to mean that the range of plugins/modules/gems one can use is much greater.
My personal $0.02. If Drupal does what you need, just use Drupal: it's mature and has a great community. It's never a good idea to try to port Project X over to a new language as a learning exercise because you'll inevitable fall into the "Well that's how it's done in language X!" trap and become disenchanted with the new system.
If you're wanting to learn Rails (which you should, it's awesome) I'd suggest you'd be best working on a small project and seeing what the ecosystem offers before deciding if it's suitable for the needs of your bigger projects.

With Drupal, unless you really want to get into building your own modules and extensions you are really interacting with an application. Even when you start using CCK, all you are really doing is flipping switches, filling in forms and defining new options for content on the site.
Ruby on Rails is two things, and neither of them bares much similarity to Drupal. You asked "How hard is it really?". To answer that you need to understand what both Ruby and Rails are. Ruby is a programming language designed to make the life of the object purist programmer simpler and more pleasant. So, the first part of how hard is it is simply to answer "how long do you feel it would take you to learn a completely new programming language, like PHP but different".
Rails is an 'opinionated' framework. It's opinionated in that it lays out how a Ruby web project should be structured, as well as providing multiple APIs for everything from database access to web presentation. To answer the "how hard is it" question for Rails then (assuming you know Ruby by this point), you have to answer how much do you need to learn about cacheing, database design, page design, RESTful programming etc etc.
It's not a short journey. you asked if there is an equivalent to CCK for Ruby and Rails which implies to me that at this point your knowledge of programming is somewhat limited. Ruby and Rails interact with the database. CCK lets you define things in a database. Thus, with Ruby and Rails you are effectively bypassing the wonderful dialogs and forms that CCK provides you with and doing the data definition bits yourself, by hand, in code.
From experience, when I've hired experts in another programming language and framework into my Rails teams, it has taken them between 1 and 3 months to get productive, and a further 3 to 6 months for their productivity to start to raise and approach that of the Rails experts on my team.
Thus, in your particular case, I would not recommend a switch away from Drupal to Ruby on Rails.
Drupal (core) on ohloh (130k lines of code) is estimated to be 34 years of work worth.
Drupal (contributions) on ohloh (modules for Drupal 4-6 (7M lines of code)) is estimated to be 2113 years of work.
That is the power of a community, and that is something that you can never replicate. I remeber there was a guy, who tried to port Drupal to python calling it drupy, but that project died before something useful ever came out of it. Even if you copy the code, you can never copy the community.
The thing you need to realize, is that each community is different. So even if you find a project that can solve your code needs in a RoR or a different language/framework, it will never be like Drupal and vice versa.
So don't try to find a replacement for Drupal, but go explore and try new things. You might end up learning new things, that you can use for your Drupal projects.
I've read this times and times again that people saying comparing drupal an ror is comparing apple to orange which is wrong.
I think the saying itself BS. Yes we want to compare apple to orange and find out which is better. We even want to compare apple to steak. Said that, they are different. Yes, we all know. I have limited experience with either. I first thought Drupal was great and can help me build the website I wanted overnight (or over a week or month) then it didn't happen (not blaming Drupal).
My impression is that, Drupal maybe still great but it has a learning curve and needs a lot of other knowledge or talents to use it well and tweak it. RoR on the other hand is a more general framework and needs programming (Drupal needs too actually).
If you are more of a web designer person with a little PHP maybe Drupal is better fit.
If you are more of a web developer type don't want to spend time looking for modules and make them work but rather do them yourself (not really from ground up) then maybe RoR is for you (with the same amount of learning). So yes they are both good for different purpose, background, etc.
For now I will go with RoR (or dJango and other ORANGEs). My 2 cents.

The Rails ecosystem doesn't have anywhere near the same number of modules Drupalists have available to them, but there are enough good quality ones to cover the chief basics.
Drupal has so many strong areas, its hard for just one or two people to recreate it in a decent amount of time with any language. PHP, Ruby, Python, etc.
You have the core node system, taxonomy, aliasing, menus, users, permissions, and modules, the database api, and form api, among others.
You'd have to know how to assemble all these pieces independently and create the structure necessary for it to all work together.
It would take more than 'a few hours'. I would say, even if you are a ROR master, you're looking at a year to two years of solid consistent work to get the best parts of Drupal for a new system.

I am a front end developer (HTML,CSS,JS & jQuery) I know a bit of PHP. I am trying to grasp what Ruby/Ruby on Rails is.

In actual, non-dreamy terms, what is special about Ruby/Ruby on Rails, and how can a person like myself benefit from learning to use it?
My simple question is: whose sister is it? PHP, mySQL, ASP, coldFusion, jsp, apache?
What does it do?
The Language
Ruby is a recent programming language that shares most of its heritage with Perl and Smalltalk. You can see what Ruby looks like (and try it yourself) at tryruby.org.
Just like you can use PHP to write web pages, you can do the same thing with Ruby.
The Framework
Ruby on Rails is a set of software devices that help you to more easily write a website in Ruby. The primary things they try to facilitate ("make easy") are:
Storing related data (e.g. blog posts and the comments on them) to a database.
Accepting web requests and respond to them programmatically (e.g. check a user's password)
Composing HTML using your data, with layouts and templates to make it easier.
"Rails," as it's called for short, is built with extreme prejudice towards certain application models, particularly MVC. What this means is that unlike PHP, where any .php source file is fair game for any bit of code, most code in a Rails application is written in a particular, conventional place. When people compare Rails to PHP, they often point this out.
There's a lot I didn't cover, but these are Rails' most basic features. To see what it looks like, I'd suggest watching the infamous, "Creating a Weblog..." screencast.
If you're looking for something to compare it to for someone coming from PHP, think of it like CakePHP for ruby. It's a bunch of pre-developed low-level classes and systems that can then be extended out to use in many different systems. It also bundles in a lot of other helpful tools and a plugin architecture. It uses ruby and an HTML templating language based on ruby (erb) rather than PHP.
It's a framework for Ruby whose sweet spot is CRUD based web apps. They make a number of assumptions (aka "conventions") that make it easy and fast to create tables with 1:1, 1:m, and m:n relationships, objects, controllers, and web pages for exposing and manipulating that data on the web.
Ruby is just another object-oriented language, like Java, C++, or C#. It was invented by a gentleman from Japan.
This might not be the best analogy, but like you would use HTML/CSS/JS to display a cohesive entity with specific stuff in their specific places. Rails provides a framework to allow you to work in an organized environment with specific stuff in their specific places. As well as having goodies to provide for more rapid development.
Generally:
Html would contain the content you want to display, while CSS would help control the specific look of that content, while JS would allow you to manipulate or interacte with said content.
Rails, uses MVC (Model, View, Controller) to provide a similar organization. Where Data objects are generally categorized as Models, while Views control the displaying of the Data. And Controllers would would facilitate the flow of that data from View to Model and vice versa.
Rails is not the only game in town. So do look around, as there are other great frameworks out there, and find the one best suited to your style and language needs.
Philosophy and design
Ruby on Rails is intended to emphasize Convention over Configuration (CoC), and the rapid development principle of Don't Repeat Yourself (DRY).
"Convention over Configuration" means a developer only needs to specify unconventional aspects of the application. For example, if there is a class Sale in the model, the corresponding table in the database is called sales by default. It is only if one deviates from this convention, such as calling the table "products sold", that the developer needs to write code regarding these names. Generally, this leads to less code and less repetition.
"Don't repeat yourself" means that information is located in a single, unambiguous place. For example, using the ActiveRecord module of Rails, the developer does not need to specify database column names in class definitions. Instead, Ruby on Rails can retrieve this information from the database based on the class name.

Ruby is an object oriented programming language. Rails is a framework built in Ruby for developing web applications. I have been using rails for about 6 months now, and its been great so far. If you want some of the same features of rails, you should also consider django (python), cakephp or symfony (php).

Cons:
Slower - this is often debated, but a comparable rails application is slower than its PHP counterpart. Rails 3 is supposedly going to include speed increases.
Less Literature - rails lacks the plethora of tutorials, books and api that is available for PHP.
Less Hosting Support - Not all shared hosts support rails, but you can set it up on any vps or dedicated. Deployment is also a bit tougher in Rails as opposed to PHP
Ruby is a programming language. Ruby on Rails is a piece of software written in Ruby, it helps you develop web applications.
You can look at Ruby on Rails as if it is a set of tools. It helps you do common tasks when you're making a dynamic web application. E.g. session handling, cookies, database interaction, etc.
Rails goes beyond being just a library, though. To really understand this, you would have to experiment with it, which is actually very easy.

Django-like framework on Ruby?

Django as a framework is a neat little package. There are very few files (compared to Rails) and it's got a clean structure. The fact that you can plug and unplug apps between different projects is an extremely nifty feature. At the same time, Ruby's hacking ability is unparalleled. It's complete object-orientedness makes it more expressive and fun.
To cut the story short, is there a Django-like or Django inspired framework on Ruby?
If not, would be possible for an implementation of Django on Ruby? What would be the challenges?
If one were to create a Django-inspired framework for Ruby, how would it's Domain Specific Language (DSL) nature come into play?
I've spent a good chunk of my past life using Symfony, which is a PHP framework heavily inspired from Rails. When I saw Django, it came as a bout of fresh air. I'm really curious to know what you guys think and have to say on this.
Update: I stumbled on a framework call Ramaze for Ruby. It seems to be a bare-bones MVC framework with pluggable components for the JS framework, ORM layer and the templating engine. So you could use Prototype / Sequel / Sass, or Mootools / ActiveRecord / XSLT, or any other combination of your choice! As a side-note, Merb is an interesting choice too.
Update 2: I'm sticking to PHP for big-ass commercial projects and Django for my personal projects. Reason why I decided to side with Django was the amount of flexibility it offered. That said, I realized that with greater power comes greater responsibility.
My advice to others: if you know exactly what you want - go with Django. It's probably easier to define things explicitly in it than in Rails. Merb may have been a good choice too, but I didn't have the time to explore it. Django seemed like a good fit and so I stopped being anal about the language I'm using. Thanks for all the help guys!
Try merb, merb-slices, and datamapper is probably the closest you can get in ruby.

Is having less files really a deciding factor on choosing a framework?
I agree that keeping track of a smaller number of files is easier on the brain, but I would choose a framework on:
documentation
size of community
maturity
before I woried about file count.

Learning Ruby on Rails any good for Grails?

My company is in the process of starting down the Grails path. The reason for that is that the current developers are heavy on Java but felt the need for a MVC-style language for some future web development projects. Personally, I'm coming from the design/usability world, but as I take more "front-end" responsibilities I'm starting to feel the need for learning a language more intensively so I can code some logic but especially the front-end code for my UIs and stuff.
I've been trying to get into Python/Django personally, but just never invested too much time on it. Now that my company is "jumping" into Grails I bought the "Agile Web Development with Rails (3rd Ed - Beta)" and I'm starting to get into RoR. I'd still like to learn Python in the future or on the side, but my biggest question is:
Should I be learning RoR, and have a more versatile language in my "portfolio", knowing that my RoR knowledge will be useful for my Grails needs as well??

Should I just skip RoR and focus on learning Grails that I'll be needing for work soon, and work on learning RoR/Django (Ruby/Python) later?
Basically the question revolves around the usefulness of Grails in a non-corporate setting and the similarities between Rails and Grails. (and this, while trying to avoid the centennial discussion of Python vs Ruby (on Rails) :))
Mmh, I don't know how to say this. Some people might bash me over this.
Language (Groovy and Ruby)
As a language I reckon Ruby is more funky compared to Groovy. Groovy only exists to ease Java programmer as you don't need to learn too much new syntax. But overall I reckon is not as funky as Ruby. Groovy wouldn't be the JVM language that is worth to learn based on attender's vote in this year's JavaOne but instead Scala is the one to go. Besides that, the original creator of Groovy himself does not have faith in the language he created himself in the first place.
Community and Job openings
As for the community, Grails community is not as big as Rails, though since the acquirement by Spring more and more people are using it in serious application. Rails has more job openings in the market compared to Grails (that is if you want to invest in looking a new job).
The framework (Grails and Rails)
But, as a framework, if you really care about maintainability and need access to Java framework and legacy Java system, Grails is the way to go as it provides cleaner access to Java. Grails itself is built upon several popular Java framework (Spring & Hibernate). Rails itself IMHO is funky like Ruby itself, but it's funkyness costs you maintainability. Matz himself prefers Merb over Rails 2 because Rails create a DSL on top of Ruby which is really against the Ruby philosophy. And I reckon because Rails itself is opiniated, which in turn if you don't have the same opinion as the creator, it might not fit your needs.
Conclusion
So in your case, learn Grails as that is the company's consensus (you need to respect the consensus) and if you still want to secure your job. But, invest some time learning Rails and Ruby too if you want to open a chance getting a new job in the future.
Just a bit of a question, is the reason they are choosing Grails because Groovy is closer in syntax to Java than Ruby, or because they want access to Java?
If it is the former, then I would say try to focus on Grails since that is what you will be using. If it is the latter, you might want to see if the development team is open to using JRuby.
I have never used Grails or Rails before, but I have used Groovy and Ruby before, and as a language I think Ruby is much cleaner and more consistent, and the team might enjoy production more. As a platform, Rails has been out longer and has a lot of attention, so I would imagine it is a more stable platform to use with more fleshed out features.
JRuby has full access to classes written in Java, so this is why I would say consider trying Rails. If it is too late in the decision time to consider it then I guess you can just ignore this post.
Basically, if you just want to hook in with Java, then JRuby is an option you should consider, but if the team is afraid of non-Java like syntax, maybe continue as is.
I would learn both. They are both up and coming technologies. Learning RESTful coding is a real benefit in any language.
I use GRAILS at work and RoR for side projects. I can say that the RoR community is much larger (I'm talking about RoR vs Grails not RoR vs Java) and very helpful.
Short Answer: They are similar.... what could it hurt?
Just skip RoR. There are really not a lot of similar things(besides the name)
I certainly believe that being enough familiar with Java, plus some experience programming with a dynamic language is more than enough if you plan to do serious development with Grails.
Comparing just only views(taglibs in Grails, RHTML in RoR) and the persistence stuff(GORM vs ActiveRecord) is just too different in the core, to invest time learning the nitty gritty details of RoR. Just dive into Grails, you won't regret.

I've been learning RoR and Grails and the latter is far easier to learn.
Both frameworks share the same principles (agile, kiss, dry, duck typing and so..) but Groovy syntax is...well is simply great, something you can learn and use in a blink of an eye.
I truly feel that Grails has brighter future than RoR.

For one thing, Grails is far more flexible than Rails. Rails is difficult to use with a legacy DB because ActiveRecord has too many design constraints that many legacy DBs didn't follow. Grails, oth, can use standard Hibernate mappings, which can accommodate a much broader range of DB designs.
The Rails community has been very vocal in evangelising RoR, with the result that high expectations have been set and not always met (programmer productivity is good, but ensuring good performance once deployed isn't so easy).
Grails has been designed as the scripted successor to Java, whereas the Ruby-Java integration used in JRuby on Rails, for example, has had to be retrofitted.
I would suggest that you stick with Grails; it may not have the same glitz as RoR, but it's a pragmatic choice; you get improved productivity and the re-use of existing Java libraries.
Jump straight into Grails. I'm sure Ruby/Rails is good but so in Groovy/Grails. I recommend this book.

Yes Grails is the way to go. RoR is good but it ties you in to the Ruby ecosystem. Part of the effort of learning a new framework or language is learning the class libraries as well as the language syntax. If your co-workers are all Java types you will be much better placed to receive help and support as they will all be speaking the same language as you.
The other advantage to learning a bit of Groovy and Java is that web frameworks like GWT will open up to you. Grails has a GWT plugin and as a front end developer you will appreciate the ease of use and cross browser compatibility.
Also there is at least one hosting company offering free Grails application hosting (http://www.mor.ph/) which means that you can prototype sites at small data volumes before having to pay.
I favor Grails over Rails, but learning Rails will give you a more balanced perspective and actually open your eyes to overlooked things that are possible in Grails.
At a first glance you would think they are completely differente stories, since they are based on extremely different languages (Ruby and Groovy).
Then, after reading a couple of tutorials, you'll realize they share the same principles, scaffolding, duck typing, .. and finally the same goal:
making agile programming feasible.
If you already feel comfortable with terms like IoC and MVC, you'll find any of these options easy and exciting to learn.
I would say no, I'm learning Grails as well, and I've considered this as well, but just learning Grails is pretty big, plus learning Groovy (which granted is easy, but still gotta learn it right?) and all that... so learning Rails would have been just too much.
Yes if we compare grails and rails I would choose grails (I developed some intranet applications in grails).
But Django is superior to both - as python is well hmm a perfect choice.
You might also want to take a look at Clojure, a JVM language that's just starting to get popular. It may be a good choice for a Java-based company since it's compatible with your old codebase, and has a lot of modern innovations going for it. There are some good web frameworks emerging, including Compojure.
